I personally have learned to look for personality fit. Most skills in marketing can be taught, personalities are pretty much set in stone +/- 15%. A personality mismatch on a team can completely destroy the morale and synergy on a team in less than a couple weeks.
So, I look for a personality that fits the group first and foremost. Then I’d say attention to detail and organization. Even designers, the most creative of the lot, need to be detail oriented and organized to manage a face-paced corporate or agency environment.
I second what Ian has answered here. Another trick I’d recommend is to understand how they deal with failures – marketing is a game of risk and reward, the best marketers have failed, but they’ve failed forward. Having an answer like “I am just such a perfectionist!” is a no-go for me.
